  • Abstract The turnover rate of newcomers in Taiwan enterprises has remained high in recent years (104 Media 360, 2014). On the whole, the average turnover rate of newcomers within three month has reached 37.1%. among them, up to 33.8% of the newcomers turnover in one month. There are negative effects in human resources management because the cost of the recruitment and training of the newcomes is a huge burden for enterprises (Boles, Snow, and Stover, 1995).
    How to remain excellent newcomers has become the most concern of the enterprise. In recent years, there are many researches on employee turnover in academic field, but few focus on how to improve the retention of newcomers. Therefore, this study wants to investigate the newcomers in Taiwan and find the antecedents of affective commitment and to compare the difference of workplace spirituality of newcomers.
    This study aims to examine the relationship among socialization tactics, job embeddedness, affective commitment and workplace spirituality, and to explore the moderating effect of workplace spirituality. This study has targeted on employees who work experience within 2 yeas of Taiwan and obtained a sample of 241 employees.
    This study shows that socialization tactics make a direct impacts on job embeddedness and job embeddedness makes a direct impacts on affective commitment. Workplace spirituality has a significant moderating effect between socialization tactics and job embeddedness. In addition, this study also finds that workplace spirituality makes a direct impacts on job embeddedness.
